Silo mentality in teams: emergence, repercussions and recommended options for change

PurposeThis article summarizes practitioner observations on three research questions. First, the factors that lead to the emergence and persistence of such teams. Second, the repercussions of siloed teams. And third, practical suggestions and recommendations that practitioners can employ to prevent silo formation or address existing silos. This article thus complements recent academic work that has previously explored the formation of silos.Design/methodology/approachThe authors used the input of current team leads from a focus group along with their consulting experience to explore these three research questions. The team lead input and consulting expertise are integrated with academic research on silos.FindingsThe emergence and persistence of silos was mostly attributed to company characteristics (size, growth and stakeholder management) as well as communication inefficiencies (lack of role clarity and ownership within teams), which in turn were impacted by situational variables (pandemic and turnover). The authors noted the effect of team composition effects, team competition and organizational changes (rapid growth and restructuring) as potential contributors to the formation and persistence of silos. The team lead experts and our consulting experiences were congruent with the literature focused on repercussions of silos, from poor information exchanges to inefficiencies, divisions and perceived isolation of teams from the organization. Solutions focused on project organization and documentation as well as the adoption of new decision-making tools and practices, and the creation of more exchange and learning opportunities. The authors added additional options to promote more visibility, appreciation, proactive monitoring within teams and organizational identification initiatives.Originality/valueThe current article adds a pragmatic perspective to silos and how organizations can address these when they become problematic and hinder performance and collaboration.

Onboarding new hires: recognising mutual learning opportunities

Purpose>The onboarding stage of new hires represents a unique opportunity for mutual learning between the new hires and the organisation regardless of the company size. The current paper aims to address these learning opportunities.Design/methodology/approach>The authors reflect on current practice, draw on recent literature and their experience with recruitment and selection processes in the industry to generate new insights and identify opportunities for practitioners and new hires alike.Findings>Today's new hires expect onboarding experiences that allow for a much greater degree of flexibility, customisation and personalisation. Similarly, many new hires expect hiring, onboarding, and learning and development to be interconnected to generate new learning and career opportunities. However, these expectations require changes in the way in which onboarding is implemented, evaluated and connected to other human resource practices, specifically with the dramatic (and successful) increase in remote work arrangements in 2020 in response to the global impact of the pandemic.Originality/value>The current paper provides readers with an overview of potential learning opportunities, outlines specific success factors and highlights a variety of pointers for practice and further professional development.

Mentoring and skill development in e-Internships

PurposeMany employers experiment with virtual working modes for project-based work. Virtual internships are one such mode that is gaining increasing popularity worldwide, particularly e-internships that require remote working with employers. However, little is known about the extent to which e-internships present learning opportunities to such e-interns.Design/methodology/approachThe current study examined mentoring experiences among a cross-sectional sample of 158 e-interns working for different companies. Data were collected using an online survey in two data collection rounds.FindingsThe length of the e-internships did not increase mentoring satisfaction, but the likelihood of e-interns having a mentor was higher the longer the e-internships. Mentoring was offered irrespective of working hours per week. Mentoring increased reported skill development, particularly in relation to their communication skills and their ability to think strategically about problems. In addition, mentored e-interns were more likely to have opportunities to cooperate with and help others. They likewise had opportunities to share information, knowledge and experiences.Research limitations/implicationsThe study recruited interns from various countries. Potentially relevant cultural differences were not explored as part of this study.Practical implicationsThe results demonstrate that the benefits of mentoring observed in relation to traditional internships can be fostered in e-internships. E-internships represent an opportunity for managers and employees, regardless of company size, to become mentors. E-internships thus represent another work-integrated as well as work-applied learning and skill development opportunity that creates additional options for many interns and organisations alike.Originality/valueThe evidence suggests that mentoring is becoming a regularly available feature for virtual and temporary workers such as e-interns, many of which are hired for short-term projects. As remote working has become a standard practice, e-internships are on the rise – and worthy of further study in order to promote best practices.

e-Internships: prevalence, characteristics and role of student perspectives

Purpose
– The purpose of this paper is to discuss the emergence of a new form of internship (virtual or e-internships), which poses particular challenges for the interns, the supervisors and organizations alike. The authors present results regarding the prevalence and characteristics of e-internships, including a brief e-internship description for demonstrative purposes. Then use the findings of a student survey to outline the role of students’ past internship experience and prior knowledge as potential factors that influence acceptance of e-internships.
Design/methodology/approach
– The case study was based on an interview with an e-intern and the analysis of student awareness, prior experience and knowledge was based on the analysis of a student survey.
Findings
– The paper summarizes preliminary research that confirms the emergence of e-internships in several countries. It also outlines the characteristics of these new internships and outlines how e-internships compare to traditional internships, thus providing an insight for practitioners and managers. The case study and student survey outline the role of previous internships and prior knowledge as potential influences on self-selection and interest in e-internships. The paper further discusses some of the practical issues.
Research limitations/implications
– This paper outlines a number of new findings about the e-internships and represents only a first step into the right direction. The success factors and conditions for these internships are currently largely unknown.
Originality/value
– This paper provides information about e-internships using available statistics, a case study and survey results. The paper outlines relevant research avenues for researchers in the area of virtual work and personnel management, e-collaboration, communication studies and multimedia effectiveness.

The potential of computer-mediated internships for higher education

Purpose
The purpose of this paper is to discuss the opportunities and limitations of computer-mediated internships (CMIs) for higher education providers (HEPs) and to outline how HEPs may maximize the benefits that arise from CMIs through strategic choices.
Design/methodology/approach
The paper provides a systematic assessment of the benefits, opportunities and limitations of CMIs. A particular focus of the paper concerns ways in which HEPs may utilize CMIs to maximize student learning as well as institutional benefits in terms of the use of expertise, collaborations and the achievement of institutional targets.
Findings
Benefits of CMIs include the more inclusive access of previously disadvantaged student groups to internship opportunities, as well as fewer restrictions for HEPs and employers. Given the right design, CMIs can provide a number of important learning opportunities to students while providing extensive opportunities for HEPs. However, the benefits of CMIs need to be viewed in line with the challenges that arise, such as the skill and expertise required to implement CMIs, the required investment of resources, and the currently limited acceptance of CMIs by employers.
Practical implications
The findings of the paper highlight that CMIs have the potential to be highly beneficial for HEPs and students. In addition, the paper showcases how HEPs may address the limitations of traditional internships, as well as the challenges that arise in relation to CMIs, through the systematic and well supported application of technological solutions.
Originality/value
The paper makes an important contribution to the literature because it is the first to evaluate the potential of CMIs for the providers of higher education programs.

Remote workers' experiences with electronic monitoring during Covid-19: implications and recommendations

PurposeThis conceptual article outlines the known effects of employee monitoring on employees who are working remotely. Potential implications, as well as practitioner suggestions, are outlined to identify how practitioners can create more supportive employee experiences as well as apply these to workplace health management scenarios.Design/methodology/approachThis overview is based on a selective and practically oriented review of articles that hitherto considered the health implications of remote workers being monitored electronically over the last two years. This overview is subsequently complemented by a discussion of more recent findings that outline the potential implications of monitoring for remote employees, employees' work experience and workplace health management.FindingsSeveral practitioner-oriented suggestions are outlined that can pave the way to a more supportive employee experience for remote workers, who are monitored electronically by their employers. These include the various health and social interventions, greater managerial awareness about factors that influence well-being and more collaboration with health professionals to design interventions and new workplace policies. Organizations would also benefit from using audits and data analytics from monitoring tools to inform their interventions, while a rethink about work design, as well as organizational reviews of performance and working conditions further represent useful options to identify and set up the right conditions that foster both performance as well as employee well-being.Originality/valueThe article outlines practitioner-oriented suggestions that can directly and indirectly support employee well-being by recognizing the various factors that affect performance and experience.

Inclusion through use and membership of co-working spaces

PurposeThe purpose of this paper is to provide an overview of co-working trends, drivers, and explore how the use of such workspaces may support employers wishing to increase the sense of belonging and acceptance of their mobile workers at work.Design/methodology/approachThis conceptual paper reviews recent literature on co-working, relating this trend to changes in the nature of work, property management and the use of workplaces by employees. A particular focus concerns the social aspects of co-working which may be critical for supporting mobile workers’ sense of inclusion in a work community.FindingsCo-working spaces provide important sources of support, learning and networking opportunities (and hence inclusion), which may offset the lack of community and opportunities that mobile workers face when working outside the main offices of their employers. The authors outline the practical implications as well as recommendations for employers interested in selecting or organising their own co-working spaces. Several research gaps are also delineated for researchers interested in this area.Practical implicationsThe use of independent and consultancy-type co-working spaces offer new working opportunities for mobile workers employed in private, public and community organisations. The creation of corporate co-working spaces also provides new learning opportunities for employers that want to create and promote flexible as well as inclusive working environments for their mobile workers.Originality/valueThe research on co-working is relatively limited to date. The current paper provides an important overview of drivers and several starting point for employers interested in learning more about co-working.

Virtual internships (or e-internships) represent unique transitional and temporary learning experiences that have not been studied widely. Using 18 interviews conducted with interns and internship providers, the authors explored the extent to which psychological contracts appear to emerge and operate within this computer-mediated context. The results were d using thematic analysis. The findings indicate that while e-internships are temporary and hence transitional, they are not inevitably transactional. Relational and balanced contract characteristics are not necessarily uncommon in e-internships when these feature supervisory engagement and commitment to the e-internship as well as the customized use of technology to interact, monitor, and engage with interns.

Effort and Reward Effects: Appreciation and Self-Rated Performance in e-Internships

As new work and internship options arise, educators, employers and students seek information about the learning benefits of these new arrangements. This is also the case in terms of e-internships. The purpose of this study was to assess the merit of the effort-reward imbalance model to understand appreciation and performance as reported by the e-interns (also known as virtual interns). The study involved a cross-sectional sample of e-interns. The sample was recruited using the snowball technique and two specialized internship portals. Participants were grouped into a number of conditions. Effort conditions depended on participants’ reported goal clarity and satisfaction with support. Reward conditions were determined based on the (un-)availability of training and payment in e-internships. When participants fell into high effort or low reward conditions, they reported lower perceived performance. They also felt less valued. The reverse pattern was observed when participants completed their internship under low effort and high reward conditions. By identifying conditions under which e-interns will report higher performance and appreciation, employers are provided with starting points for the design and reward practices. In addition, the results suggest that e-internships may share similar characteristics of traditional internships which may similarly vary in terms of the value and rewards they bring to interns.
