Human Capital Sustainability Leadership to Promote Sustainable Development and Healthy Organizations: A New Scale
Human resource management that aims to promote employee wellbeing calls for a new style of leadership. Such a strategy focuses on fostering flourishing and resilient workers to build up thriving businesses and robust and sustainable organizations. In this framework, we developed a new integrated construct of human capital sustainability leadership, and a scale to assess it. This leadership style has its roots in the existing definition of the term but aims to achieve higher integration of different functions and of the four dimensions of leadership, including ethical, sustainable, mindful and servant leadership. In this study, we analyze the psychometric properties of the new scale for assessing human capital sustainability leadership for Italian workers. The results of the exploratory factor analysis reveal a factor structure with the four dimensions that have good reliability and validity. The confirmatory factor analysis confirms this four-dimensional structure, which is integrated into the construct of human capital sustainability leadership as a single second-order factor.
Job Insecurity and Performance: The Mediating Role of Organizational Justice in terms of Type of Contract
Job insecurity has been widely researched. However, there have been inconsistent results about the association between job insecurity and job performance. This study proposed a multi-group mediation model to explain the underlying mechanisms of this relationship according to psychological contract and social exchange theory. Data were collected through a survey. The sample was composed of 1,435 employees in 138 organizations from two European countries (i.e. Spain and Austria). Results showed that job insecurity was indirectly related to OCB and self-rated performance through the three types of organizational justice (distributive, procedural, and interactional justice); and these relationships varied depending on the type of contract. This study contributes to a better understanding of the relationship between job insecurity and performance by clarifying underlying mechanisms according to the type of contract.
How Work Characteristics Are Related to European Workers’ Psychological Well-Being. A Comparison of Two Age Groups
This study aimed to analyze the mechanisms through which work characteristics are related to psychological well-being, exploring the mediational role of work meaningfulness and job satisfaction, and investigating differences in the patterns of relationships between two age groups. The sample was composed of 36,896 workers from the 5th European Working Conditions Survey. Structural equation modeling analyses and multiple group analyses were performed. The results revealed a parallel mediational model, in which work meaningfulness and general job satisfaction mediate the relationships between work characteristics and well-being. Additionally, job satisfaction partially mediates the relationship between meaningfulness and well-being. These results were confirmed in both age groups (under 55 years old and older workers), but age moderates the relationships between social support and the mediating variables and the relationships between the mediating variables and general well-being. The present study uncovers significant pathways through which time pressure, decision latitude, and social support are related to psychological well-being, depicting an important step in better understanding how and when work characteristics are related to positive outcomes. It provides important clues for promoting psychosocial health at work at the European level.
The Work Design Questionnaire: Spanish version and validation
The purpose of this study is to validate the Spanish version of the Work Design Questionnaire (WDQ; Morgeson & Humphrey, 2006). Employees from three Colombian samples completed the questionnaire (N=831). Confirmatory factor analyses revealed a 21-factor structure (χ2/df ratio = 2.40, SRMR = .06, RMSEA = .04, CFI = .90) with adequate levels of convergent and discriminant validity. Additional support for construct validity was found from significant differences among different occupational groups (professional and nonprofessional, health-focused, commercial, and manufacturing workers). Furthermore, knowledge, social, and work context characteristics showed incremental validity over task characteristics on job satisfaction and perceived performance. Possible interpretations of these relationships are offered. It is concluded that the study provides evidence for the validity of a Spanish version of the scale, and presents further support for the generalization of the 21-factor structure of work design characteristics in different cultural settings. El propósito de este estudio es validar la versión española del Work Design Questionnaire (WDQ; Morgeson y Humphrey, 2006). Tres muestras de empleados colombianos completaron el cuestionario (N=831). El análisis factorial confirmatorio reveló una estructura de 21 factores (razón χ2/gl = 2.40, SRMR = .06, RMSEA = .04, CFI = .90) con adecuados niveles de validez convergente y discriminante. Se encontraron diferencias significativas entre diferentes grupos ocupacionales (profesionales, no profesionales, trabajadores de la salud, comerciales y de producción). También se encontró que las características del conocimiento, sociales y contextuales aportaron validez incremental sobre la satisfacción laboral y el desempeño percibido. Se ofrecen posibles interpretaciones de estas relaciones. Se concluye que el estudio proporciona evidencia suficiente sobre la validez de la versión española de la escala, lo que presenta más apoyo para la generalización de la estructura del modelo de características del trabajo de 21 factores en diferentes contextos culturales.
The consequences of job insecurity for employees: The moderator role of job dependence
. With globalization and increased international competition have come more flexible forms of employment and increased job insecurity. The authors address the impact of perceived job insecurity on employees' work attitudes and intentions. After reviewing relevant research on stress theory and the relationship between job insecurity and its consequences, they test two hypotheses on 942 employees in Spain, namely: first, that job insecurity relates negatively to job satisfaction and organizational commitment and positively to intention to leave; and, second, that job insecurity, economic need and employability interact in the prediction of these outcomes.
Validating justice climate and peer justice in a real work setting
In this study we tested the validity of justice climate and peer justice, measured as second-order constructs, in a real work setting. First, we investigated the appropriateness of aggregating first-order facets of justice climate and peer justice to work-unit level of analysis. Second, we examined the construct validity of justice climate and peer justice as two different factor structures. Third, we tested the hierarchical structure of justice climate and peer justice as second-order factors. Finally, we examined the predictive validity of second-order factors justice climate and peer justice within a nomological network composed of reciprocity with the supervisor and reciprocity with coworkers. We conducted these analyses in a sample of 532 employees nested in 79 organizations. Our results suggest the validity of justice climate and peer justice measured as second-order factors. We discuss these results and their implications for organizational justice research. Este estudio examina la validez del clima de justicia y clima de justicia entre compañeros como constructos de segundo orden en un contexto real de trabajo. Primero, se examinó la agregación al nivel grupal de las facetas de primer orden de cada clima. Segundo, se examinó la validez de constructo clima de justicia y clima de justicia entre compañeros por separado. Tercero, se analizó la estructura jerárquica de ambos climas como constructos de segundo orden. Finalmente, se calculó la validez predictiva de estos constructos de segundo orden en una red nomológica constituida por reciprocidad con el supervisor y con los compañeros de trabajo. Estos análisis fueron realizados con una muestra de 532 trabajadores agrupados en 79 organizaciones. Los resultados plantean la validez del clima de justicia y clima de justicia entre compañeros como factores de segundo orden. Se discuten los resultados y sus implicaciones para la justicia organizacional.
The Relationship between Knowledge Characteristics’ Fit and Job Satisfaction and Job Performance: The Mediating Role of Work Engagement
Knowledge workers are highly valued by organizations, but there is a lack of evidence about the role of work engagement in the satisfaction and performance of these workers. Harmonization and Person–Job Fit theory state that workers who have similar characteristics to those present in the context (i.e., give similar importance to the characteristics present in the context) perform better. The aim of this paper is twofold: to test the congruence effect between five knowledge characteristics and their rated influence on job satisfaction and job performance; and test the mediational role of work engagement between the knowledge characteristics’ fit and job performance. Using a time-lagged design, 531 Colombian employees from 20 economic sectors answered questionnaires about work engagement (i.e., UWES-9), knowledge characteristics (i.e., WDQ), importance given to knowledge characteristics, job satisfaction, and job performance. Using polynomial regression, surface response methodology, and ordinary least squares path analyses, we found a congruence effect of the relationship between knowledge characteristics and their levels of importance on job performance in four out of five comparisons (i.e., job complexity, information processing, problem solving, and specialization). In addition, we found that knowledge characteristics’ fit indirectly influenced job satisfaction and performance through its effect on work engagement.
Human resource function, unions and varieties of capitalism
PurposeThe purpose of this paper is to explore varieties of capitalism (VoC) as a moderator of the effect of: the strategic HR function role; and the level of union presence on the adoption of different human resource management (HRM) practices categorized as either person-centered or performance-centered.Design/methodology/approachThe authors use data on both multinationals and locally owned firms from 14 OECD countries, collected through the Cranet 2009 survey. The hypotheses of the proposed model were tested using hierarchical multiple regression analysis.FindingsEvidence shows that the strategic HR function is positively related to the adoption of both types of HRM practices, whereas higher levels of union presence inhibit the adoption of performance-centered practices and promote the adoption of person-centered practices. In addition, although VoC does not show any significant direct effects on HR practices, there is a moderating effect of VoC on the HR function role – HRM practices and union presence – HRM practices relationships.Research limitations/implicationsThe use of survey data with single respondents might produce reliability problems. Additionally, the data used are cross-sectional, which means that causality cannot be determined.Practical implicationsManagers in multinationals corporations and local firms must be aware of the distinct effects of the strategic HR function and trade union presence in different market economies. In particular, special attention must be paid when a firm expands globally, “outside the reach” of the national market economy or type of capitalism, and operates in different VoC.Originality/valueThe present paper contributes to better understanding the influence of VoC, not only on HRM practices, as in previous research, but also on the relationships between the HR function role and the level of union presence and the types of practices promoted.
Affective responses to work process and outcomes in virtual teams
The purpose of this paper is to analyze the direct and combined effects of the communication media and time pressure in group work on the affective responses of team members while performing intellective tasks. A laboratory experiment was carried out with 124 subjects working in 31 groups. The task performed by the groups was an intellective one. A 2 3 factorial design with three media (face-to-face, video-conference, and e-mail) and time pressure (with and without time pressure) was used to determine the direct and combined effects of these two variables on group members' satisfaction with the process and with the results, and on members' commitment with the decision. Results show a direct effect of communication media on satisfaction with the process, which confirms the prediction of the media-task fit model, and a negative effect of time pressure on satisfaction with group results and commitment to those results. Most interestingly, the interaction effects for the three dependent variables are significant and show that the most deleterious effects of time pressure are produced in groups working face-to-face, while groups mediated by video-conference improve their affective responses under time pressure. Some limitations are the use of a student sample, so generalizability of the findings is limited, and the use of only one task type. It can help one to know how to design work to improve satisfaction and implication of workers. This paper shows some innovations as the combined effects of media and time pressure, controlling for the task type on group members' affective responses to their work and achievements.
The Synergistic Effect of Prototypicality and Authenticity in the Relation Between Leaders' Biological Gender and Their Organizational Identification
Role congruity theory affirms that female managers face more difficulties at work because of the incongruity between female gender and leadership role expectations. Furthermore, due to this incongruity, it is harder for female managers to perceive themselves as authentic leaders. However, followers' attributions of prototypicality could attenuate this role incongruity and have implications on a managers' organizational identification (OID). Hence, we expect male managers to be more authentic and to identify more with their organizations, when compared to female managers who are low in prototypicality. We hypothesized that authentic leadership dimensions mediate the relation between managers' biological gender and their OID. However, this indirect effect is conditional of these managers' team prototypicality. For testing these hypotheses, we conducted an online experiment with 149 participants (Mage = 43.42 years; SD = 11.41; 43 % female) from different work sectors using a 2 (participants' biological gender) × 2 (team prototypicality: low vs. high) between-subject design. As predicted, men scored higher on authentic leadership, and three dimensions partially mediated the effect of participants' biological gender on OID. In the low team prototypicality condition female managers scored lower in authentic leadership and identified less with the organization, whereas in the high team prototypicality condition, no gender differences were found.
