Effects of Organizational Justice on Employee Satisfaction: Integrating the Exchange and the Value-Based Perspectives

Organizational justice is known to help promote organizational sustainability. The literature has explained the impact of organizational justice relying heavily on the social exchange perspective, the idea that employees are motivated to show favorable attitudes in return for the fair rewards that organization has provided. To the contrary, little attention has been given to the proposition that it affects employee’s attitudes by increasing their intrinsic motivation. The latter has a greater implication of sustainable management since intrinsic motivation of its employees is the key to the sustained success of an organization. This approach can be called a value-based perspective. To fill that gap, this study examined the mediating effects of both the intrinsic and extrinsic motivation links between organizational justice and employee satisfaction. The analysis revealed that the indirect mediating effects of intrinsic motivation were greater than those of extrinsic motivation for procedural and interactional justice, while the mediating effect of extrinsic motivation was greater when it comes to distributive justice. In addition, the sum of the indirect effects of intrinsic motivation was comparable to that of extrinsic motivation. This result implies that the mediating effects of intrinsic motivation are as important as those of extrinsic motivation, confirming our prediction that organizational justice contributes to organizational sustainability via the path that has not been verified so far.

Thank you for sharing! How knowledge sharing and information availability affect public employees’ job satisfaction

PurposeThis study aims to examine the impact of job-related knowledge sharing on information availability and job satisfaction for information-receiving employees in the public sector. Following self-determination theory, the study suggests that job satisfaction is only partly affected by knowledge sharing itself, but particularly through the availability of job-related information enabling the information receiver to work effectively.Design/methodology/approachThe hypotheses are tested with data from the US Federal Employee Viewpoint Survey from 2018. Additionally, results are replicated with earlier waves of the survey.FindingsResults show the positive impact of job-related knowledge sharing on job satisfaction, whereby the availability of job-relevant information mediates this relationship partially.Practical implicationsThis study confirms that managers should provide room for social interactions when introducing knowledge management practices.Originality/valueThe results emphasize that knowledge sharing is a highly social process in which support and relatedness play a significant role in success in addition to the diffusion of information itself.

Employee turnover is a major challenge facing the federal workforce, which has lost more employees to voluntary turnover than any other form of turnover. This study determined the associations between engagement, demographic factors, and voluntary turnover intention by analyzing 2015 Federal Employee Viewpoint Survey data. The findings indicate that employees with higher engagement levels are less likely to report an intention to leave their jobs than those with lower engagement levels. All engagement factors—perceptions of supervisors, leaders, and intrinsic work experience—are independently associated with turnover intention. Demographics also influenced turnover intention; being younger, male, and in a supervisory role and having a higher education level and shorter tenure were more likely to indicate turnover intention. Increasing employee engagement can have a positive effect on retaining a productive federal workforce. To retain an effective federal workforce, human capital management practices are needed to optimize factors that reduce turnover intention.

Assessing the Effects of Workplace Contextual Factors on Turnover Intention: Evidence from U.S. Federal Employees

This study delves into the crucial topic of turnover intention among U.S. Federal Employees, shedding light on the workplace factors that play a pivotal role in mitigating this issue. Through the utilization of Ordinary Least Squares (OLS) regression analyses, the study meticulously examines various workplace contextual factors and their impact on turnover intention. The standout finding of the study underscores the paramount importance of opportunities for growth and development (Factor 4) in reducing turnover intention. This emphasizes the significance of investing in employees’ professional advancement and creating avenues for them to expand their skills and progress in their careers. Moreover, the study brings to the forefront additional factors that contribute to decreased turnover intention, such as longer tenure, higher salary, gender (with females exhibiting lower turnover intention), and age. These insights not only provide a nuanced understanding of the dynamics at play but also offer actionable strategies for organizations to address turnover concerns effectively. Improving Job Satisfaction Among Racial/Ethnic Minorities: The Case of U.S. Federal Employees

Given that the number of racial/ethnic minorities has substantially increased in the U.S. workforce, it is critical to effectively manage employees with racial/ethnic backgrounds. The aim of this study is to broaden current knowledge of job satisfaction among public employees with racial/ethnic minority backgrounds by systematically comparing job satisfaction between racial/ethnic minorities and non-minorities and by identifying moderating effects of racioethnicity on job satisfaction. The Federal Employee Viewpoint Survey 2018 data (about half a million) was used in this study and t-tests and ordinary least squares (OLS) regression analyses were conducted. According to the findings in this study, racial/ethnic minorities reported similar or higher job satisfaction in diverse aspects of a job than non-minorities, and the effects of diverse intrinsic/ extrinsic aspects of a job on overall job satisfaction changed significantly by racioethnicity.
